Build the environment in which capability keeps developing

Most organisations already have plenty of learning activity. The bigger opportunity is to connect strategy, pathways, tools, communities, technology and internal capability into a system that makes development easier to access and closer to the work.

Beyond the learning catalogue

The question is not simply “what training do we need?” It is: what capability will matter; where does it develop best; what should be formal; what should happen through work; where can peers and communities help; what should leaders and internal practitioners be equipped to do; and what infrastructure genuinely makes learning easier?

That produces very different answers from starting with a programme list.

What we can work on

A capability system might include learning and capability strategy, pathways and curricula, academies, role transitions, diagnostics, performance support, knowledge sharing, communities, digital learning, internal facilitators and coaches, governance, experimentation and prototyping.

We do not assume all of these are required. We look for the smallest architecture capable of producing the desired effect.

Build internal capability

Success is not permanent dependence on us. Where appropriate, we deliberately build capability inside the organisation — equipping HRBPs to support teams, helping practitioners diagnose organisation issues, building communities that solve problems together or creating tools people can use without an external facilitator.

Capability systems made real

Heathrow — strategy, governance, organisation design, pathways, skills planning, curriculum, digital, communities, knowledge sharing and performance support were considered as one learning environment.

Unilever — Team Effectiveness architecture, diagnosis, resources and HRBP capability enabled team development to scale.

De Beers — an Organisation Effectiveness Toolkit and practitioner development helped build internal capacity to diagnose and intervene.

SAP — leadership pathways, tools, Team Effectiveness and the emerging Leadership Institute form parts of a wider developmental ecosystem.
